About this skill

What It Solves

A common recruiting problem is that job descriptions pile up requirements while interviews fall back on impressions; candidates may sound credible, yet their answers lack verifiable behavioral evidence. HR Selection Officer turns selection into a repeatable workflow. It uses the iceberg model to separate short-term, trainable knowledge and skills from deeper competencies, values, and motivations, reducing reliance on credentials or one standout trait.

How It Works

  • WF1 Profile Building: Using the role name, responsibilities, existing JD, and company values, it produces a talent profile with up to three above-iceberg thresholds and three to five below-iceberg competencies, then validates fit with RJIPs.
  • WF2 Precise Questioning: It designs behavioral interview questions using the OBER principle, focusing on open-ended, behavior-based, easy, and relevant prompts. It also configures question banks, BARS scoring, process, interviewers, time, and bias calibration.
  • WF3 Deep Probing: It builds STAR follow-up routes, weights the Action step, detects polished or vague stories, and adds an assessment corroboration matrix.
  • WF4 Competency Judgment: It combines high/medium/low ratings, value red lines, score thresholds, baseline standards, and intuition checks to support a hiring recommendation.

Limits & Notes

This skill is useful for role profiling, interview question design, follow-up scripts, and evaluation standards, but it does not replace final HR judgment. Without role information or high-performer references, outputs should be marked for calibration. Without assessment tools, add interview rounds as a compensating control. With a single interviewer, prompt cross-validation. If a candidate answers with assumptions, intentions, or vague “we” statements, that is not enough evidence to confirm competency.

Use Cases

  • HR defines selection standards for a new critical role and outputs a talent profile card.
  • Interviewers design OBER behavioral questions with two distinct scenarios for each competency.
  • Interviewers probe STAR action details to detect packaged stories and add assessment evidence.
  • HR makes a hiring call using high/medium/low competency combos, value red lines, and decision.

Best For

  • HR owners who need to convert job descriptions into executable selection standards and profile cards.
  • Interviewers who need behavioral question design and scoring bias calibration.
  • HRBPs or hiring managers who need pre-hire competency and values risk checks.
  • Recruiting leads who need a unified flow from profiling to questioning to decision.
