About this skill

Problem

Performance feedback often gets stuck at abstraction. Managers may have observed specific behaviors—questions in a review, recovery after a delay, coordination friction across teams—but turn them into labels like “proactive” or “needs better collaboration”. Those comments are hard to act on and can leave employees uncertain about what to improve. This skill focuses on converting concrete behavior into communicable feedback text.

How It Works and Boundaries

It expects the input to include the target, context, concrete behavior, and result, then organizes the material with SBI: Situation sets the context, Behavior describes what happened, and Impact explains the effect. It then generates two kinds of content: positive affirmation and improvement suggestions, while separating a written review from an interview outline.
- Positive feedback: highlights specific behavior, value, and reusable practice
- Constructive feedback: states facts, impact, and suggested actions, avoiding personality judgments
- Boundary: it does not assign ratings or handle compensation, promotion, termination, or HR processes; the manager must verify facts, adjust tone, and make the final judgment

Use Cases

  • Before quarterly review, turn three cross-team coordination examples into a written evaluation and interview outline.
  • For year-end review, replace vague labels with behavior descriptions grounded in meeting actions and outcomes.
  • In a 1:1 coaching prep, use SBI to structure delayed delivery, recovery, and result into feedback that starts with recognition.
  • For remote weekly feedback, convert specific written response and collaboration examples into short notes instead of relying on memory at year end.

Best For

  • Direct managers writing employee reviews: organize observed behavior examples into editable performance feedback text.
  • New team managers preparing first 1:1s: create behavior-focused, non-personal interview language when unsure how to start.
  • Remote team leads: turn high-frequency written collaboration signals into specific, timely weekly or monthly feedback.
  • Performance conversation preppers: organize employee facts, impact, and suggested actions into written and spoken versions.
