About this skill

Problem to Solve

Compensation problems are usually hidden inside payroll detail: newer hires outearning senior staff, job-level pay bands losing meaning, large cross-department differences at the same level, and key roles paying below market. Manual review can surface isolated cases, but it is hard to rank priority, financial impact, and remediation budget.

How It Works

This skill analyzes compensation data across five dimensions: inversion rate, pay-band penetration, CR value, internal fairness, and external competitiveness. Required inputs usually include employee ID, department, job title, level, monthly or annual salary, and hire date. Optional inputs can include performance ratings, market salary data, pay-band definitions, and recent adjustment data.
It runs with default or custom parameters. For example, inversion is defined as a newer employee paying more than a staff member with more than 2 years of tenure in the same role and level. A reasonable CR value range is 80%-120%, and normal band penetration is assessed around P25-P75. The output includes a health overview, inversion case list, pay-band anomalies, cross-department fairness gaps, market competitiveness gaps, plus repair recommendations, budget, and execution priority. If inputs are missing, some modules are downgraded or skipped, such as performance-salary correlation analysis without performance data.

Boundaries

It is useful for compensation structure review and pre-adjustment analysis, not a replacement for formal compensation audits. Without precise market data, external competitiveness is based on industry benchmarks rather than company-level benchmarking. It does not handle equity, RSU, or other long-term incentives, and it does not automatically change employee pay.

Use Cases

  • Before annual salary review, HR checks inversions by level and tenure and estimates repair budget.
  • When same-level pay differs across departments, analyze fairness index and performance-salary correlation.
  • As key-role attrition risk rises, compare CR values against market benchmarks to identify competitiveness gaps.
  • In rapid-growth quarters, review band penetration and outliers before setting pay to detect weak bands.

Best For

  • HRBP owning annual pay review and budget: needs to locate inversion, fairness, and competitiveness issues with repair budget.
  • Compensation specialist refining pay rules: needs to check whether level bands are valid and flag outliers.
  • Business owner managing key-talent attrition: needs to use CR values to judge if critical roles pay below market.
  • Management consultant running org diagnostics: needs a five-dimension compensation health report from employee data.
