About this skill

What It Solves

Talent-development work often stalls when teams cannot tell whether low performance is a capability gap, an unclear process, an incentive problem, or a market constraint. It also helps when talent reviews lack a consistent framework, training plans drift away from strategy and roles, or succession planning remains a list of names without density, gaps, and sequencing. This skill turns TD/HRCOE work into a structured workflow: first attribute the problem, then route it to the right process, and finally output a review plan, training design, or organizational diagnosis.

How It Works

  • Diagnose before designing: for requests like “create a training plan,” it starts with the Gap Closer check, separating environment, capability, and external factors. High environment hits route to diagnosis or performance/compensation flows; clear capability hits move into development work.
  • Run bounded workflows: it covers solution, talent, development, and diagnosis workflows, with CP checkpoints for scope, tools, attribution, risk, and delivery format.
  • Use structured frameworks: talent review combines 9-box grid, five potential dimensions, target capability, and 5B strategy; workforce planning follows MPU → density → gap → B sequence; training design maps to the three TD stages rather than jumping directly to enterprise-university solutions.
  • Route across HR roles: performance and compensation go to the compensation officer, training ROI goes to the learning officer, org health and productivity diagnostics go to the diagnostician, and promotion/mentorship cases use their own workflows.

Scope And Limits

It is useful for drafting TD workflows, talent reviews, and training diagnoses. It does not replace compensation calculations, legal compliance review, or final organizational-change decisions. When scope, roles, data sources, or decision owners are missing, the output should be treated as an assumption-based draft until those inputs are confirmed.

Use Cases

  • When sales results drop, decide whether to fix process or capability gaps.
  • Build succession plans for key roles using 9-box grid and potential scores.
  • Design leadership development by mapping TD stage and sequencing 5B actions.
  • When a system rollout fails, test whether the issue is a training need.

Best For

  • HRBPs who need talent review outputs into actions and succession plans.
  • TD managers who need to validate training needs and stage development plans.
  • Business leads who need MPU, density, and gap sequencing for Buy/Build/Bind.
  • OD owners who need to separate capability, motivation, and governance issues.
